What Makes A Successful Manager?
This question was posed to Dr David McClelland by the American Management Association after they had witnessed his previous triumph to identify the characteristics that led to individual success in the general population. He was funded by the AMA to study over 2000 working managers across industries and at all levels in their organisations.

His conclusions started a revolution in the HR field as everyone scrambled to incorporate his findings into their Personnel Policies. Unfortunately there are still people and organisations who don't know about this research and they design their own DIY success criteria. All such attempts fail because they are not grounded in good science and do not relate to real life.

Measuring The Art Of Management And Leadership
The results show that managers who deliver superior performance do so on the basis of 19 specific Competencies. Deliberately excluded from these competencies are the technical skills or specialised knowledge for doing the job. Someone managing an engineering department for example, must know enough about engineering to perform the functions of that job. But that is different from the art of managing the people. This means that the art of management and leadership - all the so called "soft skills" - can now be measured, assessed and developed.

This has vital consequences for all managers and their organisations who seek excellence. If at all levels in the organisation you have leaders who are rated high on these competencies you then have, by definition, a successful organisation consisting of the best people doing the right jobs who create and maintain a healthy organisational climate.

What Are The 19 Competencies?
There are 19 competencies split across 5 management dimensions :

1) Achievement And Results

  • Goal Oriented.
  • Proactive/takes initiative.
  • Conceptual Approach.
  • Forceful.

2) Teamwork And Cooperation

  • A Team Player and Networker.
  • Positive about people.
  • Team Builder.
  • Realistic about his/her Self Image.

3) Guidance And Control

  • Developing others.
  • Able to Exercise Authority.
  • Spontaneous and provocative.

4) Vision/Clarity And Self Expression

  • Vision and Creativity.
  • Communicates Effectively.
  • Systematic and Logical.
  • Self Confident.

5) Balance Stamina And Impartiality

  • Self Control.
  • Objectivity.
  • Tenacious yet Adaptable.
  • Concern for Relationships.

Each of these competencies are further reduced to three behaviours that make this a "behaviourally anchored rating scale". This means the tool has high validity because each assessor is scoring the same thing.
